Staffing Compliance Work in C3/C4 Organizations

I am the CEO of an $18 million dollar C3 and C4 organization. Our CFO (who has worked at the organization for 25 years) is retiring in December :( We are looking to replace her and having an awfully difficult time. We are having a very hard time finding a proven CFO/CPA with experience in nonprofits and C4 compliance. The position can be remote from any place in the U.S. It seems near impossible to find a CFO who also has compliance experience but that piece is absolutely critical for us. Does anybody have recommendations? I'm starting to wonder whether other organizations have the compliance work staffed outside of the accounting function in some other way? [We do have a firm that she coordinates with since we are operating in so many states; however, she is still the person managing all their work and making sure we remain comliant with the law. ] NOTE: We are using a recruiter that specializes in non-profit searches who has conducted successful searches for us in the past. Our existing staff are very strong on the account side, so the piece I'm most worried about with her exit is the compliance expertise, investment management and overall strategic partnership. The second two pieces seem relatively easy to find in most candidates, but the compliance expertise has been truly problematic.

I'm so sorry you are losing her! I assume you have asked her for any possible recommendations of a successor, as she may be in some professional organizations that can produce leads for this role. And although you didn't mention how you are executing your search, hiring C-suite via a recruiter may be much more effective than posting on job boards. It may well be worth the spend, given the specificity of the social/political space you are in. Best of luck to you!

Thanks. We were using a reputable recruiter but came up short, but the good news is that we have restructured the position and now have a plan. Thanks for your suggestions!

Does the current CFO have a "right hand person" who they've been working to take their place? Maybe they could be Interim CFO until you find someone or until they prove themselves to take the position?

Maybe it’s time to see who has that role at your competitors (or a more junior role) and see if you can entice them over. Is your recruiter providing feedback such as appropriate salary expectations, where they are looking etc? are you eliminating any specific candidates because of something? Perhaps you need to split the job into 2, a senior compliance officer and a CFO/Head of Finance.
